AI & THE JOB MARKET: HOW ARTIFICIAL INTELLIGENCE IS RESHAPING HIRING AND CAREERS
For every headline warning that artificial intelligence is coming for our jobs, it seems there is another announcing a surge in demand for AI talent.
The conversation around AI and employment has become aggressively dominated by either doomsday predictions or tech-optimist rebuttals. Somewhere in the middle, the actual picture has become a little lost.
The reality appears to be far less straightforward. Rather than reducing jobs uniformly, AI is beginning to restructure certain parts of the labour market first. The work itself is not necessarily disappearing, but how organisations organise that work, who they hire and what they expect from those hires is beginning to change. For a recruitment company, that picture matters to us quite personally.
What the data shows
Current labour market data paints a far more nuanced picture than many of the headlines suggest. Demand for roles requiring AI skills has surged by 67%¹, while specialist AI roles now account for 2.2% of the UK job market, up from 1.3% a year ago². Showing significant demand for employees with skillsets in AI and hiring trends that follow suit. Since 2023, more than 95,000 AI-related roles have been created across the UK³, and roles enhanced by AI have grown by 39% since 2018, compared with 17% growth in roles where AI is primarily simplifying tasks².
Taken in isolation, these figures point towards genuine opportunities being created. Viewed alongside wider labour market trends, however, the picture becomes more complex. Overall UK hiring remains 24% below pre-pandemic levels³, while analysis from J.P. Morgan suggests a modest but meaningful negative correlation between AI exposure and employment growth.⁴
At the same time, unemployment among college graduates, historically one of the labour market's most resilient groups, has begun to edge upwards.⁴
Interestingly, an internal LinkedIn poll of just under 100 respondents across our network reflected just how divided opinion remains. More than 40% of respondents believed AI would significantly disrupt or replace existing roles, while many also questioned whether it would create more opportunities within the labour market. Although this reflects sentiment rather than market evidence, it illustrates the uncertainty that continues to surround AI's impact on employment.
Where Disruption is Happening
The concern isn’t really about robots. It’s about a very specific kind of quiet displacement - where the work still exists, it just needs fewer people to do it.
This is the version of the future that doesn't make for a dramatic headline. There's no single announcement. There's just, over time, a gradual thinning. In some organisations, entry-level work appears to be absorbed into more senior employees’ workloads because AI tools can now handle much of the routine legwork. Junior hiring may not disappear altogether, but in some cases the justification for hiring at the same scale as before begins to soften.
If you’re a graduate right now, staring at a job market that already feels harder than promised, that's not a particularly comforting thought. But it’s worth being honest about it rather than offering reassurance that doesn’t quite fit. For many people entering the workforce, the challenge isn’t necessarily that jobs are disappearing overnight; it’s that the route into them is changing.
But it’s not that simple
The thing about a genuinely complicated situation is that it resists a clean narrative in both directions.
The same LinkedIn data that shows UK hiring down 24% from 2019 also shows that the smallest firms, those with between one and ten employees, are hiring at 44% above their 2019 levels.³ That is not a small detail; it’s a meaningful structural shift and it almost certainly has something to do with AI tools lowering the cost and complexity of starting and growing a company. The people building new things are often able to build them much leaner.
Meanwhile, roles that are genuinely enhanced by AI, augmented, not automated, have grown at more than twice the rate of roles where AI is primarily simplifying or replacing tasks.² That distinction matters enormously and tends to get flattened in the broader conversation. Not all AI exposure is created equal, and there's an important difference between a role that AI makes redundant and a role that makes AI more powerful.
Policymakers also appear to recognise that this shift is underway. The UK’s AI Opportunities Action Plan includes a £187 million investment in digital and AI education, alongside plans to expand public AI hardware capacity twentyfold by 2030, as well as a UK-US Tech Prosperity Deal backed by £30 billion in commitments into major technology firms.⁵ Whether those investments translate into meaningful skills infrastructure, particularly for people already established in their careers, is a different question.
This is central to how the labour market adapts. The impact of AI will not be determined by investment in technology alone, but by whether workers are given the skills and support needed to use it effectively. Without that, the gap between those able to benefit from AI augmentation and those most vulnerable to displacement could continue to grow.
What this means for different groups
For graduates, the immediate concern is that there may be fewer traditional entry points into industries where routine research, administration and analytical work can increasingly be supported by AI. Entry-level opportunities are unlikely to disappear entirely, but the route into certain careers may become less straightforward, with greater emphasis placed on practical experiences, judgement and the ability to work effectively alongside AI from the outset.
For mid-career professionals, AI augmentation may create a different kind of opportunity. Combining established industry knowledge with the ability to use AI productively could make experienced workers more valuable rather than less. However, this depends on employers providing accessible training instead of expecting workers to develop these capabilities independently.
For businesses, the challenge is balancing immediate efficiency with the longer-term need to develop future talent. Reducing junior recruitment may create short-term savings, but organisations that stop providing entry-level opportunities risk weakening their future talent and leadership pipelines. The question is not only how much work AI can absorb today, but where tomorrow's experienced professionals will come from.
A labour market in transition
Currently, AI is still in somewhat of a transitional phase as it continues to integrate into society, and whilst this is still the case, many people in the workforce say AI does not yet feel like a productivity gift entirely, but rather something happening to them, not for them.
Anecdotally, we’re beginning to see signals that some organisations are rethinking traditional team structures. Rather than expanding junior headcount, some are exploring how experienced employees, supported by AI tools, can absorb more routine work. That won’t be true for every business, nor is it the only direction the market is moving, but it reflects one of the ways AI appears to be restructuring labour rather than simply replacing it.
And while AI is not, as a Tech and IT recruitment company, a foreign concept to us at Addition, our honest assessment is this: the market is not collapsing, and it is also not booming. It is restructuring, and restructuring is always uncomfortable, even when it ends somewhere better.
The next few years are unlikely to produce a simple answer to whether AI is creating or destroying jobs because, in reality, it is doing a little of both. The bigger question is where those changes are happening first, who they affect most, and how quickly businesses and workers adapt.
